Abstract. In the 21st century, cultural transformations and challenges in organizations have been intensified. Managing implies exploring and suggesting alternatives to reach better results. The objective is to make a diagnosis of cultural patterns in the face of structural and management changes in a worker cooperative. The study is valuable because it describes cultural factors which are related to organizational efficiency, revealing the fluctuations of its basic components throughout time, and it opens the possibility of new questions that set tensions and opportunities to be challenged. As a result, it can be observed that being an associate or being an employee leads to different ways of thinking and acting, derived from opposite interests and goals. The experience of this cooperative organization allows to confirm that cultural management prevails over operational management. Basic convictions are held and they set the course of action. Managing the cooperative culture becomes essential in the labour of associates and managers. Developing policies and strategies related to the instrumental issue at the level of values, principles and beliefs is necessary in order to solve some practical problems and modify the reality of the organization.
